Real DEI commitments require more than updated policies and periodic training, they need to show up in how companies actually reward and support employees. In a byline piece for The HR Gazette, PTO Exchange CEO Rob Whalen makes the case that convertible paid leave belongs at the center of that effort, since one-size-fits-all PTO policies inevitably serve some employees better than others.
Whalen points to research showing meaningful gaps in how different groups use their earned time off, for example, nonwhite employees are 19% less likely than white employees to use all their available leave. With five generations now in the workforce, priorities around benefits vary widely by life stage and circumstance, and static PTO policies simply can't flex to meet everyone's needs. Convertible paid leave, he argues, gives HR teams a concrete way to close those gaps rather than just talking about them.
The piece also highlights PTO Exchange's own research finding that 9 out of 10 employees feel more loyalty toward companies that let them convert paid leave into other financial benefits, a clear signal that flexibility isn't just a DEI issue, but a retention one too.
