At this organization, employees receive their full PTO balance at the start of the fiscal year. Because the organization doesn't allow carryover, many employees faced a real risk of losing unused PTO if they weren't able to use it before the year closed out.
Leadership wanted to make sure employees could access the full value of their earned time off, but without turning the exchange program into a year-round benefit. At the same time, the organization wanted to create a genuine safety net for employees facing medical or personal hardship, without taking on the administrative burden of managing a traditional Leave Sharing program internally.
This organization implemented PTO Exchange with a highly structured, mission-aligned approach designed to offer real flexibility without adding strain to internal operations.
To support employees during emergencies, the organization activated PTO Exchange's Sharing feature year-round. While employees can still donate hours to support their peers, the sharing pool is primarily funded through employer contributions, creating a managed, compassionate system for employees facing hardship, without requiring HR to administer a traditional donation program.
Each August, ahead of the annual PTO reset, the organization opens a limited-time exchange window built around four targeted use cases: retirement contributions, HSA contributions, education expenses, and limited direct exchanges specifically earmarked for childcare and eldercare support.
Since 2022, employees at this organization have exchanged:
• Almost $1 million in PTO value
• 27,000+ PTO hours
• 650+ individual exchanges
Within that total, more than $700,000 has been exchanged pre-tax, including $515,000 directed to retirement contributions, $190,000 to HSAs, and more than $100,000 toward education expenses, a clear signal that employees are using the benefit to build long-term financial security, not just cover short-term gaps.
This organization's story shows that structure and flexibility aren't opposites. By opening a targeted, time-boxed exchange window each year and pairing it with a compassionate, employer-funded safety net, this nonprofit preserved the full value of employees' earned time off while keeping the program easy for a lean internal team to manage.
